I have something more of a suggestion actually The career thing has been implemented on takeAplay in "Space Wing: Void Patrol". You might want to have a look there for inspiration. (The rules have been introduced about a week ago, and takeAplay is currently a fast-evolving site, so the mechanics still require a bit of fine-tuning.)
The rules we (webmasters and players) have come up with allow two types of games. In "campaign" games characters can be used, and in "non-campaign" games only non-character pilots can be used (that is, pilots for which no career is considered).
Eventually, newbies will be allowed to join "campaign" games only after a set number of completed games, but currently there is no such limit, since we have only 20 players moving each day or so. On YouPlay I think this would have to be a must.
A history of each character is kept, so that you can monitor who has shot down whom. This is both fun (this really gives a flavour to the characters) and helps to keep track of cheaters. Each pilot has a name (permanent) and a nickname, which can be changed at any time (usually to make fun of killed enemy pilots ).
Each pilot can only be in one game at a time. You only choose if you want to use your pilot or not at the start of the game, after all players have joined. So doing a character is not "frozen" in a game that takes a few days to start (not really a problem here on YouPlayIt, but on takeAplay games can take a few days to start...).
Pilots start out with penalties on gunnery and piloting (the two Void Patrol skills so far) and slowly gain experience points only by killing (no xp for hitting an enemy). Clearly, you can only train your pilot between games (not while the game is active).
Players are recommended not to have more than three live players at a time, but this is not really a rule, just a request. This is to avoid a proliferation of characters created only to have better odds. I think characters are fun if you only one or two at a time, so you will remember them even a few months after they've been killed.

p.s. we have also implemented two often-requested features here on YouPlay: ELO rating for players and fighter rating to keep track of the different strengths and weaknesses of the fighters. This would have to be changed a bit for YouPlay though, since the scenario mechanics is a bit simpler on takeAplay at this point (same number of fighters on each team forced). But we are planning to introduce more complicated scenarios in VP, so I have already come up with some ideas on how to implement fighter rating in complicated scenarios. If you are interested in this, I can explain to you how this works...
Needless to say, YouPlay is such a big inspiration and example... thank you for the wonderful job
